Job Crafting in Public Administration: A study at a Federal Educational Institution in Rio de Janeiro

This paper presents a research that analysed the relationship between job crafting and job engagement in the context of the Brazilian public administration, based on the Job Demands-Resources (JD-R) model. Job crafting is positively related to job engagement through changes that individuals make in their tasks, relationships and cognitive aspects of work - appearing as a way to increase work motivation. Evidence was collected through document analysis, semi-structured interviews and sentence completion conducted with 12 technical-administrative servers of a CEFET/RJ campus. Results indicate that servers perceive that: they have the necessary personal and work resources; there is low work demand; they attempt to make changes in their tasks, relationships and cognitive aspects of work, but these changes improve engagement only in the dimensions of absorption and dedication to work. Results also show that aspects of bureaucracy may hinder job crafting, but public organizations may implement management practices to foster it.
